What you need to realize is that the job market isnt based on difficulty. Its based on who can do the job. If you have a voice that just 'fits' perfectly with the character a director is looking for, you're very hard to replace.

Yes, they are. That's the whole point. AAA execs want the name value of big name voice actors (whether you disagree on this or not is irrelevant, the execs think they have name value or they wouldn't be hiring union VAs in the first place) while still cutting as many corners as possible financially so the execs can get more multi-million dollar bonuses. Same reason why they don't have stunt coordinators when literally every other stunt job does, why they want to put non-union VAs on union projects instead of just making it a non-union project to begin with, and so on.

In my opinion, you could replace all the 'voice actors' with volunteers from the local church drama group with absolutely no impact on the gameplay.
Or, even better, instead of having a dull-as-fuck 5 minute cut scene, just have a page of concise text explaining where we have to go, what we have to steal and who we have to kill.
That and not giving out information about what the voice acting is for and how long the gig is until after they sign the contract.

I miss the days when voice-acting was considered a luxury, so writers could actually write what they felt, rather than being constricted by the cost of an actor. And you could have an infinite amount of replies varying in tone, since you did not have to re-record something multiple times.

There are exceptional coders who can think fast and understand good design and development and are very good at making things perform efficiently and effectively, I mean, you can't just hire someone who has no brains or is a literal retard, and people practice and study for that shit just like people who claim they train their voices. And if they don't train their voices, then that means they were picked to do only one thing that they were already good at, which is being themselves. Otherwise, being a stickler for who does a voice is just otaku being picky about the exact sound of someone's voice, and that's part of what's wrong with the industry, you are branding already-known VA celebrities because of the way they talk without allowing unknowns to come into the industry, and that's what's so conducive to AAA companies hiring only those "top level" VAs.
And pro sports players get paid tens of millions of dollars for playing a game. Your point? Entertainment is a product. If the product you were directly involved in the creation of sells well, you're entitled to the benefits.
